    ROLE

We need someone who thinks about the click before they think about the font.

Someone who studies YouTube because they’re fascinated by what makes people stop scrolling. Who notices when a small channel breaks through, dissects the packaging, and can explain why it worked.

Your role is to turn video topics into thumbnails that make the right viewer curious enough to watch.

Our clients are health professionals and experts. Your work needs to capture attention while protecting their credibility. That requires audience psychology, strong creative judgment, excellent visual taste, and the ability to use AI to bring ideas to life.

Before opening a design tool, you should be asking:

    • Who is this video for, and what do they already care about?
    • What problem, desire, fear, or unanswered question makes this topic compelling?
    • What should the viewer understand or feel in the first second?
    • How do the title and thumbnail work together?
    • Does the video deliver on the expectation we’re creating?

Colors, fonts, and layout serve the idea. They cannot rescue a weak one.

We have existing systems, references, and frameworks. You’ll use them to move efficiently, while recognizing when a concept needs a different approach.

You will own thumbnail concept development and execution, contribute to title discussions, and use performance feedback to improve future work.

    Great packaging creates tension.

It introduces a contradiction, an unexpected consequence, or a gap between what viewers believe and what they’re about to discover.

The viewer should understand enough to care, while feeling that something important is unresolved.

Your job is to find that tension in the content and make it immediately visible through the title and thumbnail. It must be grounded in what the video actually delivers.

    RESPONSIBILITIES

    Develop the concept

    • Review the video brief, script, or footage to identify its strongest truthful hook.
    • Develop distinct thumbnail concepts based on the audience’s motivations and the video’s actual content.
    • Pair thumbnails with titles so they build curiosity together, without simply repeating the same words.
    • Explain your creative choices in terms of viewer psychology and the intended click.
    • Flag weak or unclear packaging and propose a stronger direction.
    • Identify the strongest source of tension in the video: a surprising truth, a mistaken assumption, conflicting desires, or an unexpected consequence.
    • Build title and thumbnail combinations that make that tension clear without resolving the question before the viewer clicks.

    Execute with excellent taste

    • Create thumbnails with a clear focal point, strong visual hierarchy, and immediate readability at mobile size.
    • Choose facial expressions, imagery, and text that support the concept.
    • Make clients look natural, credible, and recognizable.
    • Remove unnecessary elements that compete for attention.
    • Produce meaningful variations that test different ideas, rather than minor changes to colors or fonts.

    Use AI skillfully

    • Use AI image generation and editing tools to create, composite, and refine visual assets.
    • Direct and iterate on outputs until they meet the creative brief.
    • Preserve likeness and correct unnatural expressions, anatomy, lighting, and other artifacts.
    • Combine AI with manual editing when needed to achieve a convincing final result.
    • Evaluate new tools and incorporate those that improve quality or speed.

    Learn from performance

    • Review thumbnail and video performance with the content team.
    • Interpret CTR alongside traffic source, impressions, audience, and viewing behavior.
    • Recommend tests or replacements when the evidence suggests the packaging could improve.
    • Track what was tested, what happened, and what should inform the next round.
    • Study relevant channels and breakout videos to identify useful patterns without blindly copying them.

    Deliver reliably

    • Meet production deadlines and maintain organized source files and versions.
    • Collaborate with scriptwriters, editors, and account managers.
    • The secret code is "instinct"
    • Apply feedback consistently so the same issues do not keep returning.

    RESULTS

    Success in this role means:

    • Stronger concepts: Thumbnails communicate a clear, compelling reason for the intended viewer to click.
    • Better packaging performance: Testing and iteration improve results against relevant channel baselines over time.
    • An accurate promise: The thumbnail attracts viewers with an expectation the video can fulfill.
    • Excellent execution: Final assets are readable, polished, credible, and free of visible AI artifacts.
    • Reliable production: Assets arrive on time, with fewer avoidable revisions as you learn our standards.
    • Compounding learning: Insights from each client’s performance inform future creative decisions.

CTR matters, but a single percentage does not tell the whole story. We expect you to understand the context behind the numbers and distinguish what you can influence from what you cannot.

    REQUIREMENTS

    Deep YouTube fluency

You actively watch and study YouTube. You can discuss specific channels, thumbnail approaches, title pairings, and breakout videos, including why you believe they worked.

    A demonstrated YouTube track record

You have created thumbnails for published YouTube videos and can show examples of your work in context.

You can explain your contribution, the reasoning behind your choices, and available performance results. If you claim an improvement, you can explain the baseline and what else changed.

    Strong audience psychology

You understand how curiosity, emotional relevance, and tension work together to earn attention.

You can recognize when packaging simply labels a topic and turn it into a compelling, unresolved question in the viewer’s mind. You know how to do this without relying on vague teasers, exaggerated claims, or manufactured drama.

    Excellent visual taste

You have strong judgment around faces, expressions, composition, contrast, typography, and realism.

You can recognize when something feels awkward, cluttered, generic, or untrustworthy, and know how to fix it.

    Practical AI fluency

You already use AI image tools in your workflow and can show how you direct, refine, and finish their outputs.

We care about the quality of your judgment and results, beyond familiarity with a particular tool.

    Ownership and speed

You can develop ideas, make decisions, meet deadlines, and incorporate feedback without needing someone to art-direct every detail.

THIS ROLE IS NOT A FIT IF

    • Your portfolio is primarily general graphic design, with little relevant YouTube work.
    • Your explanation of a thumbnail starts and ends with colors, fonts, or brand consistency.
    • You need every concept supplied before you can begin.
    • You accept AI outputs without critically reviewing and refining them.
    • You resist changing a design when evidence suggests a stronger direction.
